Paid recruitment campaigns: Where should you invest your budget to effectively attract candidates?

Simply publishing a job advertisement is definitely not enough today. The market belongs to candidates, and the competition for the best specialists and committed blue collar workers is intense. This is why paid promotion of job offers has become an absolute standard in effective recruitment. However, the key question is not “whether” to invest, but “where” and “how” to invest the budget so as not to waste it on ineffective activities.

At the outset, however, it is worth making one thing clear: paid recruitment campaigns are primarily a scaling tool. For whom will this solution be the most profitable?

  • Employment agencies: Where a constant inflow of fresh CVs is the fuel of the business, and the speed of filling a vacancy directly translates into margin.
  • Companies with a large number of processes: When you run many recruitment processes for extremely different positions, paid campaigns allow you to precisely manage candidates’ attention across different channels at the same time.
  • Mass and ongoing recruitment: If you are looking for 50 warehouse workers or running continuous recruitment for couriers, the cost of reaching one candidate (CPA) through well-optimized advertising will be drastically lower than with traditional methods.

In this article, we will guide you through the world of paid recruitment campaigns. We will advise you which advertising channels to choose for specific candidate groups and how to do it so that every zloty spent brings you closer to hiring the ideal person.

The foundation you cannot do without: Know your ideal candidate (Persona)

Before you launch your first advertisement, you need to answer the most important question: who are we actually speaking to? Creating a persona, meaning a detailed profile of the ideal candidate, is not a bureaucratic invention, but a strategic necessity. It determines the choice of channels, the language of communication, and even the appearance of the visuals.

An effective persona goes far beyond dry data. It consists of two layers:

1. Demographic data – the foundations of the profile

These are the basic pieces of information that help define the framework of our target group. Consider:

  • Age: Are you looking for a young person at the beginning of their career or an experienced professional?
  • Gender: Is one gender dominant in a given profession?
  • Place of residence: Are you recruiting locally, for example in a city or region, or perhaps from all over Poland or abroad?

2. Psychographic data – understanding the person

This is where the real magic happens. This layer allows you to understand the candidate’s motivations, goals, and concerns. Ask yourself the following questions:

  • What matters to them in life? Is their priority financial stability, professional development, or perhaps work-life balance?
  • What are they looking for in a new job? Do they want to escape a toxic boss? Find a place where their work will be appreciated? Or simply earn more?
  • What are their frustrations and concerns? Are they afraid of complicated recruitment processes? Are they worried that the actual offer will be worse than what was presented in the advertisement?

A key campaign element: How to collect applications effectively?

All the effort and budget invested in a great advertisement will be wasted if the application process is complicated. This is the moment of truth, when the candidate’s interest must turn into a concrete action. There are two main ways to collect applications, and the choice depends on the campaign objective and the target group.

1. Landing Page on the website (redirect from the advertisement)

In this path, after clicking the advertisement, the candidate is taken to a dedicated page, or landing page, on your website. This solution gives you full control over the candidate experience and allows you to communicate more information.

  • Rules for an effective Landing Page:
      • Simplicity and minimalism: The page must focus on one goal: encouraging the candidate to complete the form. Remove unnecessary menus and distractions.
      • Short form: The basis should be contact details: first name, e-mail address, and phone number. However, remember that in industries with a high volume of incoming applications, it is worth adding 2-3 precise questions that will streamline selection and improve the quality of applications. Ask about specifics: “How many years of experience do you have as a Welder?” (short answer field) or “What is your level of German?” (multiple-choice fields). You can add the option to attach a CV, but it should not be mandatory. This balance allows you to obtain valuable applications without drastically lowering conversion rates.
      • Mobile friendliness is essential: The page must load instantly and be fully readable on a smartphone.
  • Essential element – Thank You Page:
After submitting the form, the candidate cannot be left in limbo. Redirect them to a thank you page that serves three strategic functions:
    • Confirms application submission: A simple message such as “Thank you, we have received your application!” assures the candidate that the process was completed successfully.
    • Manages expectations: Inform them what will happen next, for example: “We will contact selected candidates within 5 business days.” This builds a professional image.
    • Measures effectiveness: This is the page where tracking codes are installed, such as the Meta Pixel. Thanks to this, you know exactly which advertisement generated the application, allowing you to optimize the campaign budget.

2. Instant Form in Meta Ads (without leaving the platform)

This is Facebook and Instagram’s native solution, ideal for quickly collecting contacts, especially in blue collar recruitment.

  • How does it work? After clicking the advertisement, the candidate sees a form directly in the app. Importantly, Facebook often automatically fills in fields such as first name, last name, or e-mail address with data from the user’s profile.
  • Advantages: The process is extremely fast and convenient, which significantly increases the conversion rate, especially on mobile devices. The candidate does not have to wait for an external page to load.
  • Application: Use it in campaigns where the largest possible number of incoming contacts in the shortest possible time matters most.

Choosing between a Landing Page and an Instant Form is a strategic decision. The first option builds a deeper relationship and allows you to present the company better, while the second focuses on speed and maximizing the number of applications.

Meta Ads (Facebook & Instagram) – Speed and reach in Blue Collar recruitment

This is the absolute number one channel in the recruitment of blue collar, production, and logistics workers. It allows you to reach a huge number of people in a precisely defined location.

    • Special Ad Category: Employment-related advertisements must be marked as a “Special Ad Category”. This involves certain limitations, such as no possibility of targeting by age, but still leaves powerful tools available, such as geographic targeting.
  • Example campaign objective selection:

      • Landing Page campaign (Objective: Conversions): Directs the candidate to your career page. Choose this option if you want to provide more information about the company.
      • Instant Form campaign (Objective: Lead Generation): This is the fastest way to acquire applications. The candidate completes a short form without leaving Facebook. It is an ideal solution for mass recruitment.
  • Creative that attracts attention:

    • Text (Copy): Use simple benefit-driven language. Instead of writing “we offer employment”, write “Get a stable job with an employment contract”. List benefits in bullet points: specific hourly rate, bonuses, free transport.
    • Graphics and Video: Use authentic photos of employees, matched to your offer and persona, or preferably photos/video showing the work being performed. On the graphic, you can include the most important information: position, city, and rate. The recommended format is square (1:1) or vertical video (9:16).

LinkedIn Ads – Precise reach and expert image in White Collar recruitment

When you are looking for specialists, managers, or directors, LinkedIn becomes your main field of activity. White collar candidates are not simply looking for a “job” – they are looking for the next important step in their career. That is why they spend time on LinkedIn, building their network, following industry leaders, and discreetly monitoring the market.

  • It is more than job ads: On LinkedIn, building the employer brand is crucial. The job offer alone is not enough. Candidates check your company profile, read publications by your managers, and look at whether the company is perceived as an expert in its field.
  • Precise targeting: LinkedIn Ads allows you to reach candidates precisely. You can target advertisements based on job title, industry, company size, specific skills, or years of experience. Thanks to this, your budget reaches only those people who meet the key criteria.

However, it is worth remembering that precision on LinkedIn comes at a price. It is definitely the most expensive of the advertising channels discussed here. The average cost per click (CPC) or ad impression is much higher than in Meta Ads or Google Ads. LinkedIn is a “premium” solution – the entry threshold is higher, but in return you gain access to a unique professional audience that you often will not find on other social media platforms. It is an investment that, in recruitment for key, highly paid positions, pays off in the form of significantly higher-quality applications.

Google Ads – Be the answer to candidates’ active searches

Google Ads is a powerful tool for reaching people who are actively looking for a job right now. Your task is to appear at the top of the results with a perfectly matched answer.

Search campaigns:

  • Focused on area: Target ads to a specific region, county, or even a radius of several kilometers around the workplace. This is an ideal solution for reaching candidates from the nearest area who value a short commute.
  • Focused on profession: Use precise keyword phrases such as “mechanic job Poznań”, “welder Germany job”, “forklift operator job offers”. The more precise the phrase, the greater the chance of reaching a motivated candidate, whether they are a blue collar worker or a specialist.

Remarketing: As with Meta, you can “follow” people who have visited your website. Show them display ads, or banners, on popular news portals or blogs, reminding them of your company.

Remarketing: Remind candidates about your offer

Did you know that most candidates do not apply during their first visit to a career page? They leave it for later and… often forget, or hesitate. Remarketing is a strategy that allows you to remind them about yourself.

    • How does it work? With the help of a special code, such as the Meta Pixel, you “mark” people who have visited your website. Then you can show them personalized advertisements on Facebook, Instagram, or in the Google Display Network.
  • Strategy tailored to the candidate:

    • For Blue Collar: The message should be simple and direct. “Still looking for a job as a driver? Our offer is still available. Apply in 2 minutes!” The goal is to regain attention and encourage quick action.
    • For White Collar: Instead of showing the same job advertisement for the hundredth time, give the candidate additional value. In a remarketing advertisement, you can show a short video with the future supervisor, an employee testimonial from a given department, or a link to an article about your company culture. This builds trust and shows that you are an employer who cares.
